Why Male Uber Drivers Make More Money Than Women Uber is trying to defeat the gender pay gap by relying on an algorithm that has no idea whether drivers are men or women. But is it working? A recent paper studying more than a million drivers reached a conclusion: not so much. Men earn about 7% more than women do, as it turns out. This could be taken as proof thatâ"just as Google engineer James Damore wrote in a memo that got him firedâ"women are just different from men, and they do things differently at work. More likely, however, the situation is an example of our excessive trust in flawed algorithms that perform important functions, determining, for example, how work is rewarded. The way Uber pays drivers, indeed, rules out some common causes of gender pay gaps. Thereâs no negotiation involved, so thereâs no advantage from bargaining harder. Thereâs no direct reward to working more hours per week (well, some bonus schemes do reward it, but the authors of the paper say they donât have a material effect on the data). And, since a driver only works when he or she wants to, Uber isnât reluctant to pay women as much as men because they tend to prioritize family: Everybody gets paid strictly for driving people around. For the paper, the economists calculated the average total earnings of a driver per hour of availability on the Uber app in the U.S. Almost 1.9 million drivers, 27.3% of them women, provided the data between January 2015 and March 2017. During that time, Uber changed how it paid its drivers, uncoupling their remuneration from the cost of the trip to the passenger in mid-2016. Now, in Chicago, a driver is paid $1.70 as base fare, then 20 cents per minute and 95 cents per mile. These fees are multiplied by a surge coefficient when demand for cars is high. That change, of course, makes little sense to Uberâs (largely discredited) narrative that itâs not a taxi company but a platform that brings together drivers and riders. If it were such an intermediary, it would just charge a commission on what the passenger paid the driver. Instead, by setting up a reward system as if it were the driversâ employer, Uber pushes them toward certain behaviors. It appears that men get the hint better than women do. In addition to that, the algorithm rewards malesâ greater propensity for risk-taking. According to the paper co-authored by academics working for Uber, Stanford and University of Chicago, some 48% of the gender pay gap is explained by speed alone. Male drivers go an average of 2.2% faster than female ones, which results in higher pay when miles pay better than time. But the researchers donât believe men drive faster to make more money. They point out that, even when running an errand or commuting, men are usually more disposed toward flooring it. âWe believe we can describe this speed difference across genders primarily as a difference in preferences that happens to have a productive value on Uber rather than a response by male drivers to the incentive to drive faster,â the researchers wrote. âOthers have shown that men are more risk tolerant, both in general and when driving in particular.â Another 36% of the gap is explained by experience. Women drive much fewer hours per week than men do, so they take longer to learn the tricks of the tradeâ"such, as, for example, canceling rides strategically when a driver senses the ride wonât be worth it for him or the customer may force him or her to wait longer than usual. I rather think experience also includes various ways of gaming the Uber system; a study last yearâ"disputed by Uberâ"showed drivers could organize mass âswitch-offs,â logging off in concert to create an artificial shortage of cars and turn on surge pricing. Where the driversâ work explains the rest of the gap. Men tend to head to areas where wait times, and the rides themselves, are shorter. The researchersâ own conclusion is that, even in a neutral Uber environment, âgender-based preferences (especially the value of time not spent at paid work and, for drivers, preferences for driving speed) can open gender earnings gaps.â Thatâs a rather disappointing ending to the story, though, since the really important question to ask is whether the same factors that contribute to higher earnings for male drivers also benefit passengers. Thereâs a known causal relationship between higher speed and crash rates. Speed limits are arbitrary numbers; in general, the faster you goâ"whether within the limits or notâ"the higher the probability of an accident. Does it make sense to reward taxi drivers for more risk-taking? As a passenger, Iâd prefer if the reward werenât there. The same goes for âexperiencedâ Uber driversâ superior skills at canceling rides and picking the ones thatâll make the most money. As a passenger, Iâd be in favor of a system that would punish, not reward, such âlearning.â And the value of a ride is much higher to me in an area where few cars are around than in one with high demand and lots of cars whose drivers want to charge the surge rateâ"largely because these are usually areas with other transport options in which I wonât be stranded even if Uber is suddenly unavailable. Besides, Iâd generally feel safer with a driver who doesnât push himself or herself too much by working insanely long shifts, something Iâve heard many drivers complain about in order to earn a living wage. Judging by the data in the Uber paper, women tend to be far less fanaticalâ"and thus, on average, probably less exhausted and more attentive. These, of course, are just my personal preferences. But the researchers, given their access to Uber data, could easily check whether average driver ratings are correlated with the earnings-maximizing behaviorâ"and with gender. They didnât do so for this particular paper, which is a shame. These correlations might help show how neutral Uberâs algorithm really is. What we want from a cab ride is to get from A to B and have the fewest negative feelings in the process. The principles on which drivers are paid, however, donât quite align with this simple goal. In other words, women may actually be making less for doing their job better, from a customerâs point of view. Weâre told, however, to accept the algorithm that creates the pay gap as neutral. The next step for Uber and other companies that write off pay gaps in favor of men to âgender-based preferencesâ is to sit down and consider whether the âmaleâ way of doing things is actually better â" or maybe the reward system is out of whack. How can it be that simply putting on a pair of eyeglasses can make you look smarter and increase your chances of acing that job interview? Answering this question is a bit trickier. Perhaps itâs due to the way weâve been conditioned by films and TV shows. Typically, the smart, nerdy character in movies often wears glasses. Over time, perhaps society has picked up on this and, as a result, people think more highly of those who wear glasses. Some believe that those wearing glasses do better on job interviews because there is something about a person in glasses that signals itâs time to get down to business. The theory is that glasses make the person look ready for work. But is there any truth to these perceptions of our bespectacled friends? In two separate studies performed in the late 1980s (Myopia and intelligence: a pleiotropic relationship? and Intelligence, education, and myopia in males), researchers have found that there does seem to be at least some sort of connection between myopia (nearsightedness) and intelligence. However, whether or not this link is genetic is unclear. Some argue that the connection exists because intelligent people more frequently perform tasks, such as reading, that can affect eyesight. At least, thats the idea. In practice, this doesnt happen perfectly.This is how the header of a candidate profile appears in SmartRecruiters (identifying information removed).There seemed to be two main things that threw off SmartRecruiters ability to recognize relevant information and assign it to the right space in the system. One was the terms used for section headers, and one was the reservierung of information within each section.Section headers include things such as Work Experience and Education. But many of the resumes submitted usednon-standard section headers, includingFurther TrainingSkills ExpertiseTechnology SummaryTechnology SnapshotIT ExperiencePresentationsProjectsUnique Skills and InterestsWhile these section headers might be intuitive to a human reader, they are unlikely to be recognized by an ATS. As a result, SmartRecruiters lumped the information in these sections into the Work Experience and Education sections, seemingly at random. Some of the candidates who used the above section headers wound up having crucial information from their resumes completely omitted from their profiles in the ATS.Using a quirky section header can throw off an ATS and result in a muddled or incomplete candidate profile.One candidate included a brief company description after the anthroponym of the company he worked at, with his job title and details of his role following the company descriptio n. The ATS showed the company name in the right place, but instead of prominently displaying the job title next to the company nameas the system is supposed to dothe job title was lumped in with the company description and details of the role. Company descriptions can be quite useful, both as an opportunity to use relevant resume keywords and to give recruiters a sense of the settings a candidate has worked in (for example, an employer might want candidates with previous start-up or non-profit experience). Just remember to include them after listing the company name, your job title, and your employment dates. Use Jobscan for an analysis of how well your resume uses targeted keywords.The second role here is missing the job title header because the candidate listed it after a company description.SmartRecruiters was not able to recognize any phone numbers written with periods in place of parentheses or dashesthat is, the ATS could identify (555) 555-5555 and 555-555-5555 as phone numbe rs, but not 555.555.5555. Similarly, it did not recognize dates when written as 1.1.2014. Writing out numerical information using periods is common in Europe, and others do so for aesthetic purposes. But because contact information and employment dates are are two of the most important pieces of information on a resume, its crucial to format them in a way the ATS will recognize.Search function and filtersThe search tool is as simple as any other search tool online, though the results are not always predictable. The search tool is what allows the employer to look for candidates whose resumes contain particular keywords. Bachelors and BS returned different batches of candidates. BBA returned no results, even though one candidate abbreviated his degree in that format on his resume. Project manager and project management returned different batches of candidates. Customer and client returned different batches of candidates. Product and products returned different batches of candidates.On the other hand, develop, developer and development all returned the same candidates.The results of a search for project management (identifying information removed).Punctuation didnt seem to matter masters and masters returned the same results. (Keep in mind thatits not safe to assume that recruiters will type in the correct form of every term.)In plus-rechnen to entering search terms, the system also has several filters. Applicants can be sorted by location, by rating, by status, and by tags. The rating is a simple one-star to five-star scale, with ratings for each candidate manually entered by a SmartRecruiters user. There are no concrete guidelines for choosing a rating, though presumably each recruiter comes up with their own rubric for rating candidates. Once a candidate is rated, others involved in hiring for that job can weigh in by agreeing or disagreeing with the rating. With each rating, there is space for a note of explanation. Status simply refers to how far along in th e hiring pipeline a given candidate is. SmartRecruiters divides it into eight categories lead, new, in-review, bewerbungsgesprch, offered, hired, rejected, and withdrawn. Tags are optional recruiters can create any tags they want, and apply them to the candidate of their choice. These tags can be used as custom filters, allowing recruiters to group candidates together by skill, status, or other criteria.Recruiters can choose between friendly and formal templates when sending rejection emails.If a candidate applies to more than one fleck within a company, SmartRecruiters only considers them for one job at a time. They are added to the candidate pool for the first job they apply to, and the system alerts the recruiter when they apply to other positions at the company. The recruiter must manually re-assign the candidate to another job. So if you are considering more than one role at a company, the safest bet is to apply first to the role that interests you most.For recruitersFrom Smart Recruiters, recruiters can choose which job motherboards to post to there is list of dozens. Most will post jobs for 30, 45, or 60 days. The cost ranges from free (for the first time a recruiters posts on a particular site) up to $495.
